It's Time For Tech to Come to Terms With Its Inclusion Problem

As a woman of color in a leadership role in tech, I can tell you what is scarce in today's tech industry that I'd like to see more of: women of color in leadership roles, women in leadership roles, or anyone of color in leadership roles.
This is a problem everyone should care about.
Diversity is about more than numbers. It's about people.
The state of diversity in tech can be historically described with one word: dismal. Across the industry, the people who have dominated funding, hiring, and leadership - shaping how the world connects, interacts, and lives - have mostly looked the same. Tech is just starting to come to terms with what all of this means, but at the very least, leaving out perspectives of huge groups of people will prevent these tech companies from achieving their lofty global objectives.
I work at Wattpad, the global entertainment company for original stories, based in Canada. We have a community of over 65 million users all over the world who have shared more than half a billion stories. From the US to the Philippines, Indonesia, Mexico, Turkey, and everywhere in between, Wattpad users read, write, and share stories in more than 50 languages. Our product and community have become a home to tell so many diverse stories from different voices, from Muslim love stories to stories featuring characters of color to LGBTQ+ experiences.
We've built our product and team by embracing the variety of perspectives, identities, and experiences that make up our user base. We've seen firsthand how a diverse and inclusive company culture creates better products, stronger teams, and a better world for everyone. As a result of our work to create a diverse culture, more than half of Wattpad employees are women, and 49 percent are people of color. These numbers extend to our leadership level, where nearly half (44 percent) of our leadership team identifies as female and 44 percent are people of color. We also have an industry-leading, fully kick-ass, all-women product team!
So how did we do it?
Creating an inclusive and positive space for our community and our employees was part of our culture from day one. Building a company in Canada definitely helps. Canadian immigration policies have historically been more open and accepting than other parts of the world, resulting in a diverse population. In 2017, when other countries were closing their borders, Wattpad successfully lobbied the Canadian government to institute a fast-track visa program for skilled tech workers. We've since hired new staff from around the world, moving through interviews and visa processing in a matter of weeks.
To be clear, Canada is not free of racism and anti-immigrant sentiments. But as a result of the country's willingness to accept refugees or create immigration policies aimed at boosting innovation, more than 20 percent of Canadians are immigrants. In Toronto, Canada's largest city and where Wattpad is based, nearly half (46 percent) of the population was born outside the country.
Canada's social supports are also a critical part of creating an inclusive and more equitable environment. Universal healthcare means both workers and employers are not burdened with expensive insurance plans or afraid of having their finances destroyed by unplanned illness. Health care is not a privilege afforded to some but a right everyone shares.
Related to this is Canada's maternity- and paternity-leave policy. In Canada, women can take up to 18 months of paid maternity leave, ensuring they can maintain some economic stability when they have children. It also means their jobs are protected and must be available when they return to work.
Recently, the Canadian government also introduced new paternity-leave measures. Fathers can now take all or split the parental leave time with mothers. This step means parental leave can more accurately reflect how families choose to share the work of child care.
While there is still more policy work to be done to improve the lives of women and minorities, these foundations help create a society that supports more diverse workforces - and ultimately stronger economies.
At Wattpad, we've long said that diversity is our strength. Part of this comes from the global nature of our product. Another part of this comes from the perspectives of our cofounders. Both of Wattpad's cofounders are Asian men. One is an immigrant. But even more important is the fact that Wattpad's founders have committed to diversity by stepping back and allowing women, people of color, and other minorities to be the loudest voices, shaping the direction of diversity and inclusion initiatives while providing significant leadership support and backing.
We've made diversity and inclusion part of our culture, foundational to how we think, build, and interact with our users and one another. We care deeply about diversity and inclusion and know that the work is never truly done. We continue to invest in initiatives that drive equity and hold everyone to a high standard of inclusion. We've even made it one of our core company values.
We've learned a lot along the way, so here are some tips for creating a more diverse and inclusive workplace:
Show Me the $$$
It's great that our cofounders step back to make space for marginalized voices. But this gesture would be meaningless without providing the resources to enable real change. This requires allocated budgets and dedicated time from people. We've been able to do this via our Diversity & Inclusion Committee. The team has financial and people resources, sets measurable goals, invests in company research and education initiatives, and reports results to our board. As a result, in addition to understanding where we can improve and what we need to do to make an inclusive and equitable workplace, we also have the resources to execute on it.
Set Baselines and Create a Transparent Environment
The work of creating more inclusive workplaces needs to start with transparency and consistent processes around career progression. Clearly setting and communicating baselines for things like performance and advancement can reduce unconscious bias. This helps both managers and staff gain a better understanding of a company's career ladder, salary bands, and the promotions process, helping to ensure fair and equitable advancement opportunities for everyone, particularly the marginalized.
Make Inclusivity Part of Your Process
Communication matters. How we talk to one another and the nonverbal signals we send are important when creating a culture of inclusion. Everyone needs to understand how their words affect others if we are going to create a working environment where everyone feels safe, valued, and able to speak.
Some people are naturally quiet or come from high-context communication cultures, where language contains more nuance and implied meaning. On the flip side, many men and low-context communications cultures (which are primarily American and Western European) are often blunt and loud, and they may seem aggressive in their communication styles. The result can be that loud voices remain the loudest, while everyone else goes unheard.
We are actively tackling this by helping everyone understand how communication, when done right, can enable greater understanding and empathy. Understanding how different people give and receive feedback and how to structure meetings in which everyone feels safe to speak are essential to creating a truly inclusive company culture.
These tips are just the start. The work we all need to do to create more diversity in tech goes well beyond this list. We also need to ensure we are listening to the voices and experiences of the marginalized, that we help raise up those voices, and that we all engage in the hard work of educating ourselves about discrimination and how we can be allies to those who are underrepresented.
Diversity is about more than numbers. It's about people - empowering people and building a better world for everyone. I got excited about tech because of the promise of having a large impact on billions of people. It's the promise of the industry. It's seen in the mission statements of most great tech companies. But to achieve that promise, we need to build cultures inside our companies that value diversity as the key to that change. I'm fortunate to work at a technology company that gets this. I hope that those in power in tech see it too, or they'll never achieve the great promise of the industry.

Let's talk about butts, baby. While it's always the season to show off your peach emoji, come Summer, it may be especially on your mind. Perhaps you want to tan it, tone it, cover it in glitter - and, you know, remove some pesky butt hairs while you're at it. Do you! Here's everything you need to know about butt hair removal.
Why is my booty hairy in the first place?
"Humans are pretty much the only member of the primate group to be hairless," NYC dermatologist Dr. Estee Williams told POPSUGAR. Millions of years ago, humans were actually covered in fur, but over time, our species evolved so we could adapt to warmer climates and forage food in water without being bogged down, as well as eliminate the threat of mites and other parasites. While we may not resemble Wookiees anymore, the butt hair remains - which, according to Dr. Williams, is meant to protect our skin, maintain our body's temperature, and sense external stimuli. That last part means a little fuzz is part of what makes your derrière so sensitive to, uh, touch.
Is it bad to remove my butt hair?
Should you choose to make your bottom, as the saying goes, as soft as a baby's, the good news is you run a very low chance of seriously f*cking anything up. "It is not harmful to remove butt hair," Dr. Williams said. But like any other area you choose to pull hair out of, you run the risk of skin irritation, pimples, ingrowns, and discoloration.
However, she noted that some studies indicate that anyone grooming their pubic hair - whether it be on your anus or labia - could be more sensitive to sexually transmitted disease. "This is not because of the hair removal process, but rather as a consequence of losing the protection that hair offers," Dr. Williams said.

How can I remove butt hair?
Shaving:
If you want to bust out your razor, make sure you use a new blade, and shave in the same direction as your hair growth to avoid any unnecessary tugging or irritation. Dr. Williams recommends applying a thin layer of over-the-counter hydrocortisone cream to the area "immediately after" you put down your razor. An anti-itch cream like Aveeno 1% Hydrocortisone ($6) contains soothing ingredients such as aloe and vitamin E, which means you can also save it for later to smear on pesky bug bites. (Here's hoping those bites aren't also on your butt.)
Sugaring:
If shaving isn't your style, you could always try sugaring - a natural hair-removal option that consists of a gentle mixture of sugar, lemon, and water, which works great for sensitive skin - but you're going to need to be comfortable with the idea of an esthetician being up in your biz. Rest assured, you'll be given a little wipe to keep the area clean and prepped with a cleanser, hydrating lotion, and maybe a bit of baby powder. "That gives a little bit of distance between the skin and the sugar paste," said Gunna Covert, co-owner and esthetician at sugaring houses Daphne and Penelope and The Beauty Bar. After you've prepped, "you'll lay on your side, and hold your knee out at a 90-degree angle while we apply the mixture," Covert said. The sensation is warm, but not hot, and like shaving, the sugar will be pulled off in the direction as your hair grows. Since the entire hair comes out of its follicle with sugaring, the next won't grow back coarse, as it does with shaving. Results should last about three weeks, and you should give yourself one more week after that for grow-out before you repeat the process again. Wear loose-fitting clothing and cotton panties to your appointment - "I call mine 'sugaring underwear,'" Covert said - and be sure to keep the area cool and clean for a day or two. You'll need to abstain from sex for 24 hours, and you officially have a good reason to put off running, because you're not supposed to exercise for the same amount of time.
Waxing:
"Waxing is not one size fits all," European Wax Center's brand ambassador Melanie Coba said. "Every person reacts differently, and pain during waxing generally depends on your mindset and tolerance for discomfort." If you're in the mood for a Brazilian, you'll have the option to tack on a butt wax, too. Coba said to pick a salon that offers hard, stripless wax that dries on application. This gives the esthetician more precision over the area they're removing hair from, which means they'll only pull up hair and no extra surrounding skin.
Much like sugaring, wax will make your hair grow back finer, softer, and sparser. You can repeat the process every four weeks.
Laser:
If you've got lighter hair, this method won't be as effective for you as others.
If you've got dark brown or black hair, Dr. Parvaneh Rafaeloff, in-house doctor at LA's Le Jolie Medi Spa, suggests laser hair removal. "Energy from the laser is unable to be absorbed as effectively on hair that has a lighter pigment, such as gray, white, blond, and red," she said. If you've got lighter hair, this method won't be as effective for you as others. That said, laser can be used on all skin types.
As the laser light hits your skin, it will be converted into energy that heats up your hair follicle. While you can numb the area before the procedure, the machine itself totes a built-in cooling mechanism that dulls the overall pain of the experience.
That said, laser isn't exactly painless. It's often described as feeling unpleasant but not intolerable, and many say it feels like being flicked with a rubber band. The process lasts about 15 minutes, and to make things last, it's super important to have consistent treatments every five to six weeks.
One to two days before you go in for your laser appointment, Dr. Rafaeloff suggests that you shave, not wax, the area you plan to treat. "This allows the laser to efficiently target the hair follicles without any obstruction." After your appointment, you could be prescribed a cortisone cream, or you can also spot-treat the area with ice. Your skin may be red and sensitive, so keep your tuchus away from any direct sunlight (easy enough).

The True Story Behind That GORGEOUS Necklace From Ocean's 8
Ocean's 8 is officially in theaters, and our jewelry envy is real. Stars Sandra Bullock, Cate Blanchett, Anne Hathaway, Mindy Kaling, Sarah Paulson, Rihanna, Helena Bonham Carter, and Awkwafina rock some pricey looks in the film, but there's one piece in particular that we can't stop thinking about.
This time around, the crew of crooks is attempting to pull off a jewelry heist in the middle of the Met Gala. The main item they're attempting to steal is an extravagant piece called the Toussaint Necklace. Although the piece isn't real, it's based on a real necklace that once existed - and it's pretty spectacular.
Here's what you need to know about the original and the replica!
- The original piece dates back to 1931. The real necklace was created in 1931, WWD reported. Jacques Cartier personally designed it for the Maharaja of Nawanagar.
- The original is nowhere to be found. The piece was lost throughout history, but the iconic jewelry brand agreed to re-create the necklace for the film. Cartier had the blueprints of the design in-house, which they used to make the movie version. The new necklace was crafted in just eight weeks in the brand's high jewelry shop in Paris.
- That gigantic diamond, though. The real necklace contained a 136.25-carat blue-white diamond called the "Queen of Holland." It was so expensive that in today's market, the necklace would be valued around $150 million. Unsurprisingly, the designers of the replica went with cubic zirconia instead.
- It's all in the name. Cartier's designers dubbed the movie version the "Jeanne Toussaint Necklace," after Cartier's jewelry department director beginning in 1933 and lasting many decades after, since she was such a fierce woman who helped shape the company into the iconic brand that it is today.
- It's not the only Cartier piece in the film. Cartier served as the film's exclusive jewelry partner, so many of the pieces you see in the film - including a set of vintage earrings wore by Kaling - were pulled from the house's archives.

For my 25th birthday, I encountered a problem I've had many times since puberty: the special outfit I wanted to wear was nearly impossible to do so without a bra showing, but my large chest prevented me from going braless.
Many friends I went to college with frequently wore sticky bras, backless items that contain adhesive to stick to your breasts. I didn't think very highly of these glue-covered bras (I have memories of my friends panicking when humidity made them fall off) and thought there was no way they would stay on my double Ds.
When I finally decided on my perfect birthday outfit this year - a black velvet bustier bodysuit with gray track pants all from Bershka - I was desperate for a way to wear the bodysuit without the straps, sides, and back of my bra showing. I headed to Amazon to try to find a cheap solution to the problem and looked through some options.
I found a pull-string sticky bra that promised to create cleavage while holding up my breasts and decided to give it a go. The Suroomy Silicone Invisible Bra Self Adhesive Strapless Reusable Push-Up Bra ($11) cost me less than $15 and was available in a D-cup, so worst-case scenario, I wouldn't have wasted much money.

Before my guests arrived for my party, I opened the packaging of the bra and peeled off the paper from the sticky side. I held up each breast one at a time with my hand, pressed down each cup, and then pulled the tie in the middle. Although the cups didn't really cover my entire breast, I was thrilled with the results. The adhesive stayed on throughout a night of dancing and celebrating, and my well-documented outfit looked perfect for Instagram.
I'm completely shocked that the product worked - and I'm never going back. Thanks to this bra, I never have to have the classic big-breast worry of "but I won't be able to wear a bra with that!" again.
